Ireland 2026: the receipts, not the poster.

You are not buying menopause education. You are looking at retention, presenteeism, manager freeze, and a policy-to-practice gap that is now measurable. These figures are public. We did not invent them. Use them in a leadership paper. Then decide whether a 90-day plan is cheaper than another quiet exit.

1. The workforce is already here

CSO Women in the Labour Market 2024–2025 (6 March 2026): 1,328,900 women in employment in Q4 2025. Women are 75.9% of Human Health & Social Work and 74.9% of Education. Those are the rooms where midlife silence is not a niche wellbeing topic. It is a staffing risk.

ISME, citing Census 2022: about 652,000 menopausal women in Ireland, of whom about 420,000 are in paid employment. Average age of menopause in Irish public health copy is 51; perimenopause commonly begins around 45 — while women are still the institutional memory.

2. What Irish women actually report

The Menopause Hub 2025 survey of 2,500+ Irish women (reported in Health News, September 2025):

  • 83% said symptoms affected work performance
  • 43% missed work because of menopause-related health issues
  • 77% never named menopause as the reason for absence
  • 32% stepped back from promotion; 29% reduced hours
  • 36% considered giving up work entirely; 8% had already left
  • 92% received no menopause-related workplace support; 51% perceived stigma

The same organisation’s reporting estimated on the order of 286,000 Irish women contemplating leaving or having left because of menopause-related challenges. Treat that as directional, not an audit. The pattern is not.

Irish Times, 24 August 2026 — Menopause Hub / Core Research, 1,000+ women nationally: more than eight in ten said hormonal health had impacted their working life. Of those with menopause experience, 49% said it affected attendance; 36% did not disclose health issues because there were no clear policies.

University of Galway + UCC (World Menopause Day 2024, ~1,000 respondents): 68% said menopause is not discussed at work; 75% were unsure if a company policy exists; only 12% felt comfortable discussing it with a manager; 29% of line managers felt unprepared.

3. Policy moved. Private practice did not.

There is no dedicated menopause statute in Ireland. Protection sits under the Employment Equality Acts 1998–2021 — typically gender, and in some cases age or disability where symptoms have a long-term substantial effect on day-to-day activities. Employers already have a duty of reasonable accommodation under that disability definition when it applies. Health and safety statements remain HSA territory. We are not your solicitor. Your employment lawyer should read the same Acts.

What has moved:

  • Civil Service Menopause in the Workplace Policy Framework — organisations were to have a policy by 30 June 2024.
  • HSE, Tusla and other public bodies already run live menopause policies.
  • CIPD Ireland HR Practices in Ireland 2025: only 20% of organisations reported miscarriage, fertility or menopause policies — a bundled figure, which means menopause-specific policy is at most that, and likely less.
  • Free HRT scheme from 1 June 2025 is a health-access signal, not a workplace policy. It does not train your managers.
  • Deloitte Ireland’s 2025 impact reporting describes a menopause policy plus an “Inclusion Passport” so agreed supports travel with the person. Large Irish employers are already treating this as culture, not a poster.

CIPD’s people-profession guide (updated 6 April 2026) is blunt: treat this life stage as you would any other health issue; simple environmental changes matter; silence is the expensive option. UK CIPD research still used across these islands: around one in six have considered leaving for lack of support; 67% of working women 40–60 with symptoms report a mostly negative effect at work; psychological symptoms (mood, anxiety, memory, concentration) are the majority report, not the flush on a slide.

4. The relationship most buyers miss

Free HRT + public-sector policy + female-dominated health and education workforces + a 20% private-policy rate is not three separate stories. It is one:

The State has made treatment cheaper and told Civil Service employers to write a policy. Most private Irish workplaces still have neither a trained manager nor a way for a woman to name the Tuesday without career cost. EAPs help people who ask. Most never ask. That is why a talk without a pulse, manager practice, and a dated 90-day plan is a poster.

5. What “good” looks like on Monday

  1. Name whether you even have a policy — and whether anyone has used it.
  2. Train managers in language and boundaries, not diagnosis.
  3. Measure anonymously (pulse n that cannot identify a person).
  4. Leave a 90-day action plan with owners, not a slide deck.
  5. Review. Retention of experienced women is the KPI, not attendance at a webinar.

That sequence is the Action Plan Readiness Sprint (€11–15k, typically €12,500). Manager training alone is €2,800–€3,500. An awareness talk is €1,250 and is credited to a Sprint within 90 days — a bridge, not the product.
